How to hire a customer success manager

Customer success is where a subscription business keeps or loses the revenue it already won. This guide covers what a CSM actually does, how the role differs from account management and support, when outsourcing it makes sense, and when you should not hire one yet.

What does a customer success manager do?

A CSM owns the outcome a customer bought the product for. In practice that means onboarding, adoption, regular check-ins and business reviews, monitoring account health, and owning or supporting the renewal.

The work is proactive by design. Support answers the question a customer asks; customer success asks the question the customer has not thought of yet, and acts on the answer before it becomes a problem.

How is customer success different from account management and support?

Support resolves issues when customers raise them. Account management usually owns the commercial relationship: renewals, upsells and contracts. Customer success owns adoption and outcomes, which is what makes the renewal and the upsell possible.

Many teams combine customer success and account management in one role for smaller accounts. That works as long as it is a decision, and the CSM is not quietly measured on revenue they have no authority to negotiate.

Should you outsource customer success or hire a dedicated CSM?

Outsourced customer success is usually a pooled service: a vendor assigns people to your accounts, often shared with other clients. It can cover low-touch customers well, where the work is mostly templated emails and reminders.

For accounts where the relationship drives the renewal, the relationship has to stay with one person who knows the customer. A dedicated CSM on your team keeps that context, and the context is what you are paying for.

When should you not hire a customer success manager yet?

When you have very few customers and the founder or the account executive still talks to each of them every week. A CSM added at that stage has nothing to own that someone is not already doing.

It is also the wrong hire when the real problem is the product. If customers leave because something does not work, a CSM will explain the problem to you very clearly and will not be able to fix it. Fix the product issue first.

Will customer success managers be replaced by AI?

Parts of the job are already automated: health scores, usage alerts, call summaries and first drafts of follow-up emails. That removes a lot of the manual work, and it lets one CSM cover more accounts.

What AI does not do is sit in a business review, read the room when a new executive joins the customer, or negotiate a renewal with a buyer who is under pressure to cut costs. Those moments decide retention, and they still need a person.

Why hire a customer success manager in Latin America?

Overlap. Customer success happens in live conversations: onboarding calls, business reviews and the call you need the same day a customer escalates. Latin America and the Caribbean share most of the US working day, so your CSM meets customers when they are working.

What should I test in the interview?

Give them an account with warning signs: usage dropping, the champion gone quiet, a renewal in 90 days. Ask for the first three things they would do and the first message they would send.

Then ask about an account they lost. Good CSMs can say exactly when they saw it coming and what they would do differently. Someone who has never lost an account has probably never owned one.

Red flags in customer success manager candidates

Activity as the measure. A candidate who talks about logins and calls held but cannot say which features their customers came to depend on has been measuring activity instead of adoption. Ask what made one of their customers hard to replace.

No plan for the warning signs. Given your sample account with usage dropping and the champion gone quiet, a weak candidate proposes a friendly check in and waits. Strong candidates say who they would contact, what they would look at first and what the first message says.

Never lost an account. If they cannot describe an account they lost, when they saw it coming and what they would do differently, they have probably never owned a book of customers.

Business reviews as a product tour. Ask them to walk you through their last quarterly review. If it is a list of new features rather than the customer's goals and results, your customers will hear the same thing.

Yes to everything. A CSM who cannot tell you about a request they turned down, or bad news they delivered, will promise your customers what the product does not do and leave the fallout to someone else.

How much does a customer success manager cost?

It depends on seniority, the size of the accounts, the language requirement and the country the person works from, and any single number describes one scenario and calls it a price.
